yea.. give people freedom and don't micromanage.. hold the reins lightly, but don't be afraid to bring the hammer down when the time calls for it. The rest maybe depends on your personality. If you're a soyboy people won't care about fulfilling your expectations, even if it means getting a bad rap and possibly being fired. If you're not soy, then they will respect you and want to do right by you.

I think it's useless trying to plan that far ahead. I think a lot of the worry and anticipation we have for the future is part of the bluepill conditioning and is best left behind, especially the way you're doing it which seems to be out of fear or a scarcity mindset. Make your life meaningful now and then it will naturally be in old age as well.
