We find that the observed hiring bias diminishes as employers gain more hiring experience on the platform. Sub-analyses show that women are highly preferred in feminine-typed occupations, while men are only slightly preferred in masculine-typed occupations. Interestingly, women gain an advantage in gender-neutral jobs. We further run an experiment to uncover the underlying gender-specific traits that influence hiring outcomes. Our findings provide key insights for several groups of stakeholders including policymakers, platform owners, hiring managers, and workers.

Three observations are apparent from our statistical analyses. First, compared to their male counterparts, female workers received higher scores on all non-productivity stereotypical attributes (i.e., trustworthiness, cooperativeness, and attractiveness) across various job categories. Among these stereotypical characteristics, the largest difference between male and female applicants lies in the attractiveness dimension.

The second and third largest differences are from the trustworthiness and cooperativeness dimensions, respectively. Second, results of the t-tests reveal that male and female candidates do not differ significantly in terms of knowledgeable and professional. Third, effects of occupational stereotypes appear to at work in shaping perceptions of male and female applicants. Results show that female candidates are rated higher than males in their job competency for feminine jobs (i.e., administrative support), while male candidates are rated to be more competent than female candidates in masculine jobs (i.e., web development). The competency ratings for male and female workers do not differ statistically for gender-neutral jobs (i.e., sales and marketing).

Taken jointly, these results suggest that individual stereotypical attributes not directly related to worker productivity (i.e., trustworthiness, cooperativeness, and attractiveness) appear to stand out more strongly relative to productivity-related attributes (i.e., knowledgeable, professional, and competency) in the evaluation process of candidates
