The employer's main interest in this is probably going to be not getting sued. This means that their best move, once you start making waves, is probably to fire you for some made-up reason. So no matter WHAT you do, you ought to be looking for another job so you have some kind of escape plan.

That said, you should take the initiative on this and make your bosses aware of what's going on before anyone actually starts making accusations, because it'll be worse for you if you don't.

I hate to say it, because I've worked at a call center and the culture there SUCKED, but if the work those girls do can be quantified and measured, you need to start doing that. It's the best way you can prove to higher-ups that there's nothing sexist going on here, just business - and if they don't meet standards, maybe you can get them fired and eliminate some of the threat.

Can you leverage the other 20%? The ones who are working? Put them in a position to benefit from the other 80% working harder. When they don't, the 20% will complain. Then you're just a manager following up on a complaint, not a "sexist" boss who is harassing employees.

Arrange a rescue plan for yourselves from that org. Have a video /audio record of all chatter with them. Give them good leeway so that they feel easy and that your are going easy on them purposefully, but have statistics - keep a record of work they did each day including time spent on each work, chattering, etc. at least for a month. Keep upper management updated with the statistics. Have proof of statistics too.

If they do not care, save yourselves and join another Co.

Theres a scummy little company in the UK called IIP "investors in people", they put themselves across as a badge of honour for team building etc but basically what they really do is identify problem people and recommend they be got rid of. If you can get a firm like this in that makes a report, this backs you up.

You should elevate your concerns to upper management, explain you are terrified by the environment you are managing and the consequences it could have for you. I imagine that the best course of action would actually be to replace you with a female manager but that's not what we want for you.

Whatever you do make sure your correspondents with upper management are recorded well as management will always take the easy way out, if they try to terminate you to resolve issues you want your own evidence to prove wrongful dismissal etc.

I have no idea what your business is but maybe try to hire more men, if there is a variable hours senario cut down the hours of the problem people until they leave. If productivity monitoring is a thing, sales etc bring these to the table to justify a change in hours etc. Advise your management about a no phones in work policy with warnings and dismissal if this is legal to do, could help.

I think the key is to officially record everything to cover your back even if this could highlight the problem.
